With the discussion moderated by Justine Paraso, Senior Operations Associate, the audience was in for a treat that day. Christian Cadag, the manager of the Philippine Customer Success Team, led the topic about AI in recruitment. According to him, AI tools in recruitment made it easier for him to go candidate-hunting even if he had no direct recruitment background prior to working in Kalibrr.

TOPICS

What is AI?

AI in Recruitment

The Great Candidate Experience

Technology in Recruitment

What is AI?

To fully understand the concept, he discussed two kinds of Artificial Intelligence (AI): narrow or “weak” AI and General or Strong AI. Narrow or “weak” AI are your typical weather apps and digital assistants like Siri, Alexa, and Google. They are made to perform single tasks or a set of closely related tasks. On the other hand, General or Strong AI can emulate human intelligence, abstract thinking, strategy, and creativity when handling a range of complex tasks.

In itself, AI is all around us, being useful in different industries like in Healthcare, where AI is used to help triage patients, or in Marketing, where personalized ads can be generated from your interests and credit card purchases. Since daily life has proved AI to be useful across categories and tasks, why not apply it to Human Resources and Talent Acquisition?

AI in Recruitment

AI in Human Resources deals with a lot of tasks recruiters do generally: matchmaking, interviews, assessments, analytics, and engagements but how can companies apply this technology in their respective domains?

The most apparent use of technology in recruitment in the Philippines is through digital channels such as job boards and social media, as well as through Applicant Tracking Systems (ATS) in Human Resource Information Systems (HRIS) that track incoming and current employees in onboarding. Christian further discussed how Kalibrr’s algorithm uses a model to surface candidates that match your needs thereby allowing you to spend more time having meaningful conversations with candidates rather than spending hours and hours finding the right candidate.

Another example of AI’s application is Hirevue, where interviews are automated and candidates are assessed through tone of voice, choice of words, microexpressions, and enthusiasm. Pymetrics is another example where the company’s software takes people’s cognitive and emotional traits through assessments to match their ideal role without bias application. Lastly, DeepSense AI builds your profile based on your personality on social media rather than what’s on your resume.

So, learning a lot about what AI can do, Christian provided evidence into the particular question: “Can machines think?”. While the technologies and software cannot program themselves, still needing human assistance for that task, they can be programmed to learn on their own and improve their decision-making and problem solving along the way.

Before the discussion becomes fodder for your favorite sci-fi movie, let’s go back to recruitment. Christian presented a study that discussed how recruiters found AI to be most helpful with sourcing and screening candidates. Through AI, some aspirants would’ve been overlooked due to human bias if not for AI improving recruitment productivity. He provided some examples of candidates getting hired despite aspects that would naturally turn off any recruiter like age, educational attainment, or educational background.

The Great Candidate Experience

Christian reiterated the concept of the Great Candidate Experience which is commonly talked about during Kalibrr events. By now, it is already a global advocacy implemented by forward-thinking organizations. In one survey that Indeed conducted, results showed that “On average, employers look at resumes for six to seven seconds.” Sometimes, employers only look at the applicant’s experience, school, or photo that can lead to biases that dampen candidate experience.

Companies like DeepSense and Hirevue improve recruitment to increase their volume hiring recruiter-to-candidate ratio from 1:50 to 1:200 or even more. Hence, candidates get better updates on their applications instead of being left in a black hole. AI can also control biases by modeling the process to spot biases for developers to tweak the program from less to zero biases. Additionally, by freeing up tedious tasks in recruitment and leaving it up to technology, recruiters can create better relationships with candidates which can lead to more positive responses from the applicants. Most of the time, we neglect the fact that candidates are also assessing which company and which job opportunity suits them the best.

Technology in Recruitment

Kalibrr spent years of research and resources to improve the matchmaking algorithm the company is known for. Alongside AI, there are also non-AI features in the platform that can save recruitment time. Among these are personalizing candidate experience through SMS features, assessments and pre-qualification questionnaires, and the whole ecosystem acting as an automation system.

Christian specified that all of these features combined make Kalibrr more than just a sourcing and matchmaking platform but an end-to-end recruitment platform. There are different kinds of technologies your company can use to improve your recruitment process. Automation focused on reducing labor costs can help eliminate them entirely. Integration can bring departments closer together with the help of technology. Cloud services eliminate the need for physical installations, giving you access to whatever you need anytime, anywhere, and in any type of device you want. Analytics help organizations identify optimization points in the process, tasks, even go as far as developing recommendations depending on what the data shows.

Imparting a lot of knowledge during his discussion, Christian asks “Is it time to board the AI hype train?”. He said that one study shows that 17% of organizations are already using AI and more will get their hands on it by 2022. Furthermore, he asked his listeners to see if they are under the following categories: the innovators, who experience greater risks and greater chances of creating competitive advantages in the industry; the early adopters, the ones who have more risk tolerance; the early majority, the ones adopting technology when they know how it works; the late majority, who waits to adopt the technology until it becomes necessary; and the laggards, who wait for technology adoption until the last possible moment.

Concluding the session, Christian said that you can miss out on a lot of things when you’re not adopting technology for recruitment. However, he also cautions that companies shouldn’t feel pressured to get AI especially, if it doesn’t align with the company’s values and goals. There are other forms of technology that you can adopt either to increase productivity, be more cost-effective, or be more personal with your recruitment.

Coffee Brreak is brought to you by Kalibrr Philippines.
